Organizational agility, innovation climate, and employee knowledge sharing behavior: Basis for enhanced innovative performance framework for higher educational institutions

Abstract:

This study investigates the interplay among organizational agility, innovation climate, and knowledge-sharing behavior in higher education institutions (HEIs) in Heilongjiang Province, China. Recognizing the increasing need for adaptability and innovation in education, the research evaluates how organizational design, leadership and management, and employee engagement shape institutional agility. The analysis highlights innovation climate dimensions such as teamwork, incentive mechanisms, organizational policy, and organizational commitment, as key mediators linking agility with knowledge sharing. Knowledge sharing is conceptualized through three interrelated dimensions: collaborative spirit, practical performance, and sharing quality, which together serve as vital drivers of enhanced innovative performance. Using quantitative methods, the study finds significant correlations between organizational agility, innovation climate, and knowledge-sharing behavior, indicating that institutions with flexible structures, supportive leadership, and robust engagement mechanisms foster higher- quality knowledge sharing. Furthermore, the proposed Enhanced Innovative Performance Framework (EIPF) underscores the interdependence of agility, innovation climate, and knowledge sharing in promoting creativity, problem- solving, and institutional adaptability. The findings offer practical recommendations for university leaders, including incentivizing collaboration, strengthening leadership capacity, and institutionalizing knowledge-sharing practices. This research contributes to organizational and educational management literature by providing empirical evidence on how integrated organizational practices can advance sustainable innovation performance in HEIs, offering actionable insights for administrators and policymakers striving to enhance competitiveness in the global academic landscape.
